بررسی الگوی ساختاری انزوای شغلی با قصد ترک کار با میانجی‌گری خودکارآمدی، رضایت شغلی و فرسودگی شغلی مدیران زن مدارس شهرستان آباده

چکیده

هدف این پژوهش بررسی الگوی ساختاری انزوای شغلی با قصد ترک کار با میانجی­گری خودکارآمدی، رضایت شغلی و فرسودگی شغلی مدیران زن مدارس شهرستان آباده بود. نوع این پژوهش بر اساس هدف، کاربردی و از نظر تکنیک اجرا، توصیفی- همبستگی است. جامعه آماری شامل مدیران زن مدارس شهرستان آباده (60 نفر) بوده است که کل جامعه با استفاده از روش نمونه­گیری سرشماری به عنوان نمونه انتخاب شدند.  برای گردآوری داده­ها از پرسش­نامه­های انزوای شغلی داسالت و دیبودا (1997)؛ خودکارآمدی تچانن موران و گاریس (2004)؛ فرسودگی شغلی شیروم و ملامد (2006)؛ رضایت شغلی بچاراچ (1988) و تمایل به ترک کار ویسبرگ (1994) استفاده شد. تجزیه و تحلیل داده­ها از نرم افزار SPSS و PLS با استفاده از آزمون مدل­سازی معادلات ساختاری انجام گرفت. نتایج معادلات ساختاری نشان داد که انزوای شغلی بر خودکارآمدی، رضایت شغلی و فرسودگی شغلی دارای اثر مستقیم می­باشد. هم­چنین انزوای شغلی از طریق خودکارآمدی، رضایت شغلی و  فرسودگی بر قصد ترک کار دارای اثر غیر مستقیم(میانجی) است. علاوه بر این نتایج نشان داد انزوای شغلی با خودکارآمدی و رضایت شغلی رابطه منفی و با فرسودگی شغلی رابطه مثبت و معنی داری دارد. در مجموع نتایج پژوهش نشانگر نقش واسطه­ای خودکارآمدی، رضایت شغلی و فرسودگی شغلی در رابطه­ی بین انزوای شغلی با قصد ترک کار در مدیران زن بوده است. هم­چنین بررسی مدل نشان داد که الگوی مفهومی پژوهش از برازش مطلوب برخوردار است.

چکیده [English]

The purpose of this study was to investigate the structural pattern of job isolation with intention to leave by mediation of self - efficacy, job satisfaction and job Burnout of female principals in abadeh city. the type of this research was applied based on purpose and descriptive-correlational in terms of implementation technique. The statistical population consisted of female principals of Abadeh school (n = 60). The whole population was selected by census sampling method .To collect data from Dussault & Thibodeau (1997) job isolation questionnaires; Tschannen-Moran and Gareis (2004) self-efficacy; Shirom and Melamed (2006) job burnout; Becharach (1988) job satisfaction and for intention to leave, Weisberg (1994) used. Data were analyzed by SPSS and PLS software using structural equation modeling test. Analysis of the model quality showed that the conceptual model of the research had a good fit. The results of structural equations showed that job isolation on self – efficacy(β=-0.061), job satisfaction(β=-0.098), job Burnout(β=0.744), intention to leave(β=0.446) And also job satisfaction on job burnout(β=-0.274) has a direct effect. Also job isolation through self-efficacy(β=0.378), job satisfaction(β=0.125), job Burnout(β=0.290) on intention to leave has indirect(mesidate) effect. The results showed that job isolation was negatively relation with self-efficacy and job satisfaction, and have positive and significant relationship with job burnout and work intention. Self-efficacy, job satisfaction, and burnout also mediate the relationship between job isolation and intention to leave.
